Employee unfriendly HR policies but otherwise good opportunities for some, for others not so much

I worked at Accenture full-time (more than an year)

    Pros

Onsite opportunities, at the moment salary hikes are reasonable, intolerance towards sexual harassment and bias on the basis of gender, usually team outings and various events are planned for employees, various sporting events organized for employees, ample opportunities to attend trainings on various domains and technologies conduct trainings, most facilities have good canteens and gym including table tennis, carrom, pool table etc. for people with skill on niche technologies such as informatica, or some other rare tools or frameworks hot skill bonus is given after evaluation. Bus or other transport is provided from office to various locations and back during normal working hours uptil 3 hours later.

    Cons

    1. Employee unfriendly, archaic HR policies such as 3 months notice period that can be extended indefinitely on the whims of your manager,
    2. Managers are given too much power, for everything, even getting full and final amount manager approval is required,
    3. 10 hours working (though lunch is 1 hour),
    4. Variable pay component ratio is usually too high and don't count on getting even 50% of the variable amount,
    5. Appraisal largely depends on your equation with the manager and whether you are in their good books because during the process of normalization your manager is your sole representative and if the manager does not have good oratory skills or convincing power, you stand to get a rating below what you deserve,
    6. For attending and conducting trainings also manager approval is required, in essence for everything, manager approval is required so if your manager does not like you are in trouble.
    7. When on bench, you are mandatorily kept busy doing things like calling people for joining projects, maintaining attendance and sometimes if you are lucky, you will be asked to work on POC and stuff.
    8. Lots of disparity between salaries of employees at same level. If you are a bachelor you might be asked to relocate if there is a requirement somewhere else, for married people, some consideration is given.
    9. Usually no remuneration given for working on weekends or working extra hours unless you are in shift for which there is shift allowance.
    10. No consideration given to employee location, you might stay at one end of town, project might be allotted at an office in other end of town.
    11. Don't expect too much help from HR, they are usually too busy to respond to your queries and if you are having problems with the manager, more often than not, the manager will be supported.
    12. There is the threat of performance improvement plan(PIP) for employees who get lowest rating, this depends on the manager. Person who is put on PIP stands to lose their job if they do not meet the goals set by the manager while serving PIP. Again if you are not on good terms with the manager and you are put on PIP you are in trouble.
    13. Appraisal increments not comparable to market situation.
    14. Good talented people tend to get stifled if they are not on good terms with managers.

    Advice to ManagementAdvice

Your HR policies are archaic. Considering the current global scenario, employees are being given a lot of importance. Many organizations are coming up with innovative ideas to retain good talent such as giving work from home facility, flexi hours, 360 degree feedback during appraisals, etc. Too much emphasis on what managers think. For eg, even to conduct a training at accenture level, I have to get manager approval. And conducting trainings is a part of appraisal goal of most senior employees. Increments and remunerations are not inline with the market. Notice period is 3 months, and should remain at max 3 months. It should only be allowed to be extended in extreme cases and that too after proper review and when it is beyond reasonable doubt that the employee has not fulfilled all the exit criteria from the organization. Full and final payment should not be at the discretion of the manager.
