Intrinsically limitless potential but flawed execution

I was hired to build India software operations. The heady and chaotic years from 2009 to 2012 were one of the best, as we made rapid strides in clients, talent and solutioneering ability. Certain amount of lateral and fiscal freedom, coupled with a management promoting open dialog.
Cons
Silos started emerging in late 2012, total lack of transparency and trust breakdowns - coupled with poor market traction led to a series of top flight departures. Software and engineering skills take a backseat to management whims and wannabe pseudo-consultants. There is time and importantly, talent , to turn the company around and it carries loads of goodwill with former employees(me included)

Intelligent and hardworking employees with a wide variety of backgrounds ranging from consulting, software, to sciences resulting in a friendly and tight-knit culture. Ability to do innovative analytics and see business value of projects. Access to and experience working with senior-level decision makers at client firms. Overall a decent place to learn things, e.g., ideal for someone's first job out of school.
Cons
Complete lack of understanding of software and technology by Sr. management. No understanding of how to build software. Extreme micromanagement by Sr. Managers stemming from what seemed to be a highly top-down culture. Below-market salaries for almost all equivalent positions at other firms and even other start-ups. No matching 401K. Healthcare was a joke. Complete lack of transparency on how the company was doing overall. Very little communication to the "grunts" resulting in rumor mills being a fact of life.

Where to begin? Total lack of transparency in top management decisions.All decisions seem to be made by the ever-so more detached CEO which hires and fires at will and on no merit basis. There is substantial downsizing of operations, opportunities and investment in the companies assets - its employees. Seemingly global company working in Big Data does not seem to be able to grasp how to coordinate multinational projects or confcalls. Misleading incentive scheme which changes according to no predetermined scheme. I wonder if top management has ever read Wealth of Nations? To paraphrase: The uncertainty of incentive encourages the insolence and favours the corruption of an order of men who are naturally unpopular, even where they are neither insolent nor corrupt.
